While many companies have introduced wellness programs, these often serve as superficial fixes rather than addressing the root causes of workplace stress and burnout. Many organizations offer perks like yoga classes, meditation apps, or free snacks, believing these will enhance employee well-being. However, these initiatives often fail to tackle deeper issues such as excessive workloads, lack of autonomy, and poor management practices. A 2025 survey revealed that 1 in 3 employees still feel that mental health support in their workplace is inadequate and would like more support from their employers. 

Moreover, the same survey highlighted that nearly half (48%) of employees reported a decline in their mental well-being in 2022, with 28% stating they are miserable in their workplace.  These statistics underscore the need for more substantive changes in workplace culture and policies.

Understanding the Economic Impact

Poor mental health doesn’t just affect individual employees; it has significant economic implications. Globally, depression and anxiety result in 12 billion lost working days every year, costing the global economy around $1 trillion annually.  In Australia, mental illness is estimated to cost the economy around $70 billion per year, with additional costs related to disability and premature death.

These figures highlight the urgent need for organizations to invest in comprehensive mental health strategies that go beyond surface-level interventions.

Implementing Effective Mental Health Strategies

To create a mentally healthy workplace, organizations should consider the following strategies:

  1. Leadership Commitment: Leaders must prioritize mental health, setting the tone for the organization. This includes openly discussing mental health, allocating resources, and modeling healthy behaviors.
  2. Comprehensive Policies: Develop clear policies that address mental health, including provisions for flexible work arrangements, reasonable workloads, and support for employees experiencing mental health issues.
  3. Training and Education: Provide training for managers and employees to recognize signs of mental distress and respond appropriately. Education can reduce stigma and encourage early intervention.
  4. Access to Support Services: Ensure employees have access to mental health services, such as counseling or employee assistance programs. Confidentiality and ease of access are crucial.
  5. Regular Assessment: Conduct regular assessments of workplace culture and employee well-being to identify areas for improvement. Use surveys and feedback mechanisms to inform policy changes.

The Role of Organizational Culture

Creating a supportive organizational culture is essential for mental well-being. This involves fostering an environment where employees feel valued, respected, and empowered to speak up about mental health concerns. A culture of trust and psychological safety encourages open communication and collaboration.

As Professor Samuel Harvey, Executive Director of the Black Dog Institute, states, “Creating a mentally healthy workplace should no longer be considered a peripheral concern for leaders. It is something that needs to be at the core of successful, thriving organizations.”
